Artificial intelligence is transforming the hiring process in ways that go far beyond simply sorting through resumes. Increasingly, AI systems are being deployed in early-stage job interviews, offering a new dynamic to candidate screening. This shift reflects an evolving landscape where companies seek to manage large application volumes and identify promising talent efficiently.

One illustrative example is Bijo Thomas, who anticipated a traditional interview for a senior AI solutions architect position at Experis, a talent acquisition brand. Instead, he encountered an AI avatar named Sophie. According to Thomas, who shared his experience with Business Insider, Sophie appeared human from the neck up, smiled, and asked follow-up questions throughout the interview, making the interaction remarkably realistic.

Thomas successfully passed the AI-led interview, proceeded through two additional rounds with human interviewers, and ultimately secured the job, joining the company in May. His story exemplifies a growing trend in recruitment: AI is no longer confined to resume screening but is now actively involved in preliminary interviews.

Why Employers Are Cautious About Publicizing AI Use in Hiring

Despite AI’s increasing presence in recruitment, many employers remain hesitant to openly promote their use of AI-based interviewing systems. This reluctance is partly fueled by ongoing debates about AI’s role and impact in hiring processes. Some experts question whether AI can effectively reduce human bias or if it might alienate candidates by removing the personal touch traditionally associated with interviews.

Kyle Lagunas, an analyst specializing in HR technology, highlighted this tension by describing interviews as “arguably the most human part of recruiting.” He noted that companies might worry about candidates’ perceptions if they learn that an AI, rather than a human, is conducting early-stage interviews.

Nevertheless, the practical challenges of managing overwhelming application numbers often necessitate AI involvement. Coinbase, a cryptocurrency platform facing approximately 1.5 million job applications annually, illustrates this reality. L.J. Brock, Coinbase’s chief people officer, emphasized that even with a large recruiting team, manually reviewing all applicants is impossible.

To address this, Coinbase introduced an AI interviewer named Milo in August, which handles interviews for roles below the director level. Since implementing Milo, Coinbase has hired over 240 employees who were initially screened by AI, underscoring the technology’s growing operational significance.

Discovering ‘Hidden Gems’ Through AI Interviews

Coinbase is not alone in leveraging AI for candidate screening. Zapier, an automation software company, also adopted AI interviews last year to cope with the flood of applicants responding to its job postings. The company found that AI-enabled screening allowed them to evaluate up to five times more candidates than human interviewers could manage alone.

Tracy St.Dic, Zapier’s global head of talent, remarked that AI interviews have helped identify “hidden gems” — candidates whose potential might have been overlooked if evaluation relied solely on resumes and applications. This approach offers a more nuanced assessment and helps companies broaden their talent pools beyond conventional metrics.

Industries such as retail and manufacturing were among the first to employ AI in hiring to meet high-volume recruitment demands. Now, this practice is gaining traction for white-collar, full-time positions, signaling a broader shift in hiring strategies.
